The Evaluation of Application of Unfolding Model of Turnover to Explain the Turnover of Knowledge Workers in Some Iranian Software Companies

  8. Voluntary turnover has direct and indirect expenses for organizations and for this purpose; it has one of the richest literatures in academic works. Due to the especial role of knowledge workers in organizations, these expenses in knowledge-based organizations are more important and more costly than that of other organizations. One of the latest theories in the field of voluntarily turnover was introduced by Lee and Mitchell (1994) that was named “Unfolding Model of Turnover” to describe the process of decision of voluntary turnover. This theory is distinguished from its similar theories from two main aspects: First, they introduced new elements like shock. Second, they introduced psychological paths that people go through when they want to leave their organizations. After introducing the theory by Lee and Mitchell in 1994, no other theoretical work has been conducted on this theory and papers published on this theory -6 papers- have tested the theory and not the validity of constructs and validity of the theory itself. Also, the works have been investigated in the USA and only among nurses and accountants. Therefore, a research on validity of constructs in different context seems necessary. The main goal of this research is to identify elements of turnover decision and comparing the findings to the unfolding model of turnover elements and from this way shows the ability of theory in describing the turnover theory in among software engineers in IT industry of Iran. The research method is qualitative and our interview questions have 2 parts: structured and unstructured questions. Then, themes analysis is conducted using theme analysis. It is shown that if some constructs of the unfolding theory are extended, especially Shock, and if combination of elements of some paths can change, the unfolding theory is a powerful theory that can describe turnover of software engineers in our sample, namely software engineers of some Iranian software companies. For future research topics, another qualitative research with larger sample size in different contexts seems necessary. After developing a comprehensive model based on qualitative research, test of the model with a quantitative research is another valuable topic for future research.
