Relationship Between Feedback-Seeking Motives and Dimensions and Individual Performance in an Iranian Knowledge-Based Organization

The present study investigates the relationships between feedback-seeking dimensions (frequency, method, timing, and content) and two types of individual performance (goal achievement and behavior-related performance). In addition, the relationships between feedback-seeking motives and feedback-seeking dimensions are examined. The purpose is to identify new explanations for the inconclusive results of the direct relationship between feedback-seeking and performance in the literature. Moreover, this study investigates work motivations based on self-determination theory as the antecedents of feedback-seeking motives. This study contains one qualitative phase and two quantitative ones. Qualitative phase data was collected through semi-structured interviews from a knowledge-based organization and was analyzed by thematic analysis. Quantitative data from two other phases from two knowledge-based organizations (82 participants from one organization and 306 people from another) was collected from two distinct sources on three occasions and analyzed by hierarchical multiple regression. The current research has contributed to the feedback-seeking literature by better understanding the dimensions of feedback-seeking behavior, proposing a model for the feedback-seeking content, and developing a tool to measure it, clarifying the relationship between feedback-seeking dimensions and different types of individual performance. The relationship between FSB frequency and goal achievement was statistically significant. The diagnostic FSB content was positively related to behavior-based performance. Also, different feedback-seeking motives were differently related to feedback-seeking dimensions. This study's findings suggest that before promoting feedback-seeking to improve their employees’ performance, organizations should first choose the preferred performance dimensions because of different forms of feedback-seeking influence different aspects of performance. In addition, employees must be trained to seek diagnostic feedback to improve their behavior-based performance. If managers and their employees formulate specific goals and agree on them, feedback-seeking can improve the level of goal achievement
