- The general and primary goal of this research was to identify the barriers to effective managerial coaching and their mechanisms of influence in an organization. With regard to deeper understanding of the context as the research progressed, the final goal of the study was to identify barriers to effective managerial coaching and their mechanism of influence when a manager faces employee’s undesirable performance, in a data center services unit. Managerial coaching is the manager’s practice of facilitating employee’s learning which improves the employee’s performance toward independent performance. The study was conducted in two main phases using grounded theory approach. Data was collected through semi-structured interviews in a data center services business unit. Nine people were interviewed in each phase which totally consisted of eleven employees, six first line supervisors and a middle manager. The result of data analysis is presented as an integrated model which indicates a part of performance management process regarding undesirable performance. The model consists of seven main categories, one of which is the barriers to effective managerial coaching when a manager faces employee’s undesirable performance. The barriers are in four main subcategories which are “the manager’s mentality and knowledge of poor capabilities”, “work context characteristic”, “The manager-employee communicational feature when behaving against undesirable performance”, and “employee’s learning seeking characteristics”. Three main mechanisms of barriers’ influence are found. First, they prevent the manager from performing coaching behaviors against employee’s undesirable performance. Second, the barriers prevent employee’s learning despite manager’s coaching behavior. Third, the barriers undermine the employee-manager work relationship despite manager’s coaching behavior
